Abstract:
This study critically examined the role of trait-based hiring as a complement to traditional resume-based selection criteria, with a specific focus on assessing its influence on employee performance, person-organization fit, and broader organizational performance outcomes. Grounded in trait theory and the Five-Factor Model of personality, the study employed a quantitative cross-sectional survey design administered to a sample of 375 employees and human resource managers drawn from selected public and private sector organizations. Structured questionnaires incorporating validated psychometric instruments were used to collect primary data, and analysis proceeded through three analytical stages: univariate descriptive statistics, bivariate Pearson correlation analysis, and Structural Equation Modelling (SEM) with bootstrapping for mediation testing. Results revealed that trait-based hiring demonstrated statistically significant positive relationships with conscientiousness (r = .512, p < .001), emotional stability (r = .468, p < .001), and openness to experience (r = .389, p < .001). The SEM structural model yielded excellent model fit indices (CFI = .963, RMSEA = .047, SRMR = .051) and confirmed that conscientiousness (? = 0.368, p < .001), emotional stability (? = 0.294, p < .001), and openness to experience (? = 0.217, p = .003) were significant positive predictors of organisational performance. Critically, person-organisation fit fully mediated the relationship between trait-based hiring and organizational performance (? = 0.299, p < .001, bootstrapped 95% CI [0.214, 0.389]), underscoring the mechanism through which personality-aligned hiring translates into improved outcomes. These findings provide compelling empirical evidence that integrating structured trait assessments into hiring frameworks significantly enhances selection validity beyond what traditional credentials alone can offer. The study concludes with practical recommendations for HR practitioners seeking to implement legally defensible, evidence-based, and equitable multi-method recruitment systems.
