Abstract:
As organizations in developing economies navigate accelerating digital transformation, the strategic integration of technological innovation and human resource management has become increasingly central to achieving sustainable performance and improving employee well-being. This study develops a conceptual understanding of how digital platforms, artificial intelligence, business intelligence systems, and advanced HRM practices jointly shape organizational outcomes in contexts characterized by resource constraints, institutional complexity, uneven digital readiness, and changing workforce expectations. Moving beyond technology-centered views of transformation, the study argues that digital tools generate meaningful value only when they are embedded within supportive HR systems, leadership practices, knowledge-sharing cultures, and employee development mechanisms. Drawing on recent literature, the study highlights the roles of digital HRM, high-performance work systems, organizational learning, transformational leadership, and employee cognitive capabilities in converting technological investments into innovation, agility, service quality, commitment, and competitive advantage. It also emphasizes that employee well-being is not a secondary outcome of digital transformation, but a core condition for its success, particularly in developing-country organizations where technological change may intensify work demands, skills gaps, and resistance to change. The study contributes to the literature by proposing a human-centered perspective on digital transformation, in which HRM functions as the bridge between technological capability and sustainable organizational value. Practically, the study offers guidance for managers and policymakers seeking to design technology-enabled HR strategies that enhance performance while protecting employee well-being and supporting long-term sustainable development.
