Abstract:
Employee performance is fundamental to organizational effectiveness, particularly in public sector institutions where financial constraints often limit the use of monetary rewards. Consequently, non-monetary incentives have become increasingly important in motivating employees and enhancing organizational productivity. This study examined the effects of recognition, work-life balance, and career development opportunities on employee performance in the Federal Airports Authority of Nigeria (FAAN). A quantitative cross-sectional survey design was adopted, and data were collected from 195 employees using a structured questionnaire. A total of 172 valid questionnaires were analysed using descriptive statistics and multiple regression analysis in SPSS. The findings revealed that recognition, work-life balance, and career development opportunities all exert positive and statistically significant effects on employee performance. Recognition emerged as the strongest predictor, followed by career development opportunities and work-life balance. The regression model explained 68.5% of the variation in employee performance, indicating that non-monetary incentives are important determinants of employee productivity within FAAN. The study concludes that organizations can significantly improve employee commitment, motivation, and performance by strengthening non-financial reward systems. It recommends the institutionalization of transparent recognition programmes, continuous career development initiatives, and employee-friendly work-life balance policies to improve organizational effectiveness in Nigeria's public sector.
